Precisamos desenvolver l\u00edderes e preparar ambientes que acolham, evoluam e respeitem as pessoas.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"1488\" data-end=\"1677\">Essa frase abriu o caminho para uma das discuss\u00f5es mais importantes do ano: <strong data-start=\"1564\" data-end=\"1677\">a rela\u00e7\u00e3o entre a NR-1, as condi\u00e7\u00f5es psicossociais e a dificuldade crescente de atrair e reter profissionais.<\/strong><\/p>\n<hr data-start=\"1679\" data-end=\"1682\" \/>\n<h2 data-start=\"1684\" data-end=\"1763\"><strong data-start=\"1687\" data-end=\"1763\">Por que existe apag\u00e3o de m\u00e3o de obra mesmo com tanta gente desempregada?<\/strong><\/h2>\n<p data-start=\"1765\" data-end=\"1852\">Antes, uma vaga era disputada. Hoje, uma vaga precisa ser desejada.<br data-start=\"1832\" data-end=\"1835\" \/>E isso muda tudo.<\/p>\n<p data-start=\"1854\" data-end=\"2115\">A Leila explicou que o cen\u00e1rio atual \u00e9 paradoxal. Existem in\u00fameras vagas. Existem milh\u00f5es de pessoas buscando renda. Mesmo assim, elas n\u00e3o se cruzam. Segundo ela, \u201cantes as pessoas buscavam qualquer emprego; hoje elas buscam o <em data-start=\"2081\" data-end=\"2095\">fit cultural<\/em>\u201d. E isso significa:<\/p>\n<ul data-start=\"2117\" data-end=\"2241\">\n<li data-start=\"2117\" data-end=\"2135\">\n<p data-start=\"2119\" data-end=\"2135\">pertencimento,<\/p>\n<\/li>\n<li data-start=\"2136\" data-end=\"2158\">\n<p data-start=\"2138\" data-end=\"2158\">ambiente saud\u00e1vel,<\/p>\n<\/li>\n<li data-start=\"2159\" data-end=\"2181\">\n<p data-start=\"2161\" data-end=\"2181\">comunica\u00e7\u00e3o clara,<\/p>\n<\/li>\n<li data-start=\"2182\" data-end=\"2206\">\n<p data-start=\"2184\" data-end=\"2206\">lideran\u00e7a preparada,<\/p>\n<\/li>\n<li data-start=\"2207\" data-end=\"2241\">\n<p data-start=\"2209\" data-end=\"2241\">oportunidades reais de evolu\u00e7\u00e3o.<\/p>\n<\/li>\n<\/ul>\n<p data-start=\"2243\" data-end=\"2419\">Agora, as pessoas perguntam: <em data-start=\"2272\" data-end=\"2303\">\u201cvale a pena trabalhar aqui?\u201d<\/em><br data-start=\"2303\" data-end=\"2306\" \/>Se a resposta n\u00e3o vem de dentro da empresa, a prova social se forma l\u00e1 fora. E ela pode ser positiva ou negativa.<\/p>\n<hr data-start=\"2421\" data-end=\"2424\" \/>\n<h2 data-start=\"2426\" data-end=\"2509\"><strong data-start=\"2429\" data-end=\"2509\">Prova social: o que sua equipe diz quando ningu\u00e9m da empresa est\u00e1 por perto?<\/strong><\/h2>\n<p data-start=\"2511\" data-end=\"2571\">Atra\u00e7\u00e3o de talentos n\u00e3o come\u00e7a na vaga. Come\u00e7a na reputa\u00e7\u00e3o.<\/p>\n<p data-start=\"2573\" data-end=\"2726\">Durante a entrevista, discutimos um ponto essencial: <strong data-start=\"2626\" data-end=\"2706\">o que os colaboradores falam sobre sua empresa quando n\u00e3o est\u00e3o dentro dela?<\/strong><br data-start=\"2706\" data-end=\"2709\" \/>A Leila refor\u00e7ou:<\/p>\n<blockquote data-start=\"2728\" data-end=\"2857\">\n<p data-start=\"2730\" data-end=\"2857\"><strong data-start=\"2730\" data-end=\"2857\">\u201cSe o ambiente \u00e9 ruim, eles falam. Se o ambiente \u00e9 bom, eles tamb\u00e9m falam. E isso decide quem entra ou n\u00e3o na sua empresa.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"2859\" data-end=\"3027\">Por isso, sugeri um exerc\u00edcio.<br data-start=\"2889\" data-end=\"2892\" \/>Liste tr\u00eas motivos que fazem sua empresa ser um bom lugar para trabalhar.<br data-start=\"2965\" data-end=\"2968\" \/>Depois reflita: esses motivos s\u00e3o realidade ou expectativa?<\/p>\n<p data-start=\"3029\" data-end=\"3203\">Se a equipe n\u00e3o consegue fazer esse mesmo exerc\u00edcio com facilidade, a prova social externa j\u00e1 est\u00e1 comprometida.<br data-start=\"3141\" data-end=\"3144\" \/>E sem prova social positiva, n\u00e3o existe fila de candidatos.<\/p>\n<hr data-start=\"3205\" data-end=\"3208\" \/>\n<h2 data-start=\"3210\" data-end=\"3252\"><strong data-start=\"3213\" data-end=\"3252\">NR-1 n\u00e3o \u00e9 burocracia: \u00e9 estrat\u00e9gia<\/strong><\/h2>\n<p data-start=\"3254\" data-end=\"3363\">Quando falamos de NR-1, muitas empresas ainda enxergam obriga\u00e7\u00e3o e multa.<br data-start=\"3327\" data-end=\"3330\" \/>Mas a Leila explicou com clareza:<\/p>\n<blockquote data-start=\"3365\" data-end=\"3462\">\n<p data-start=\"3367\" data-end=\"3462\"><strong data-start=\"3367\" data-end=\"3462\">\u201cA NR-1 n\u00e3o veio para punir. Ela veio para proteger. Ela existe porque as pessoas adoecem.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"3464\" data-end=\"3514\">E adoecem principalmente por causas psicossociais:<\/p>\n<ul data-start=\"3516\" data-end=\"3609\">\n<li data-start=\"3516\" data-end=\"3530\">\n<p data-start=\"3518\" data-end=\"3530\">ansiedade,<\/p>\n<\/li>\n<li data-start=\"3531\" data-end=\"3545\">\n<p data-start=\"3533\" data-end=\"3545\">depress\u00e3o,<\/p>\n<\/li>\n<li data-start=\"3546\" data-end=\"3558\">\n<p data-start=\"3548\" data-end=\"3558\">burnout,<\/p>\n<\/li>\n<li data-start=\"3559\" data-end=\"3580\">\n<p data-start=\"3561\" data-end=\"3580\">estresse cr\u00f4nico,<\/p>\n<\/li>\n<li data-start=\"3581\" data-end=\"3609\">\n<p data-start=\"3583\" data-end=\"3609\">conflitos interpessoais.<\/p>\n<\/li>\n<\/ul>\n<p data-start=\"3611\" data-end=\"3763\">Esses fatores derrubam produtividade, aumentam faltas e esvaziam equipes.<br data-start=\"3684\" data-end=\"3687\" \/>A empresa perde desempenho. O colaborador perde sa\u00fade.<br data-start=\"3741\" data-end=\"3744\" \/>O RH entra em pane.<\/p>\n<p data-start=\"3765\" data-end=\"4015\">A NR-1 funciona como um mapa inicial. Ela mostra o m\u00ednimo que precisa ser feito para evitar ambientes agressivos, desorganizados ou emocionalmente perigosos.<br data-start=\"3922\" data-end=\"3925\" \/>E, quando implementamos a norma com maturidade, ela se transforma em vantagem competitiva.<\/p>\n<hr data-start=\"4017\" data-end=\"4020\" \/>\n<h2 data-start=\"4022\" data-end=\"4068\"><strong data-start=\"4025\" data-end=\"4068\">Lideran\u00e7a: o maior gargalo das empresas<\/strong><\/h2>\n<p data-start=\"4070\" data-end=\"4149\">A Leila participou recentemente de um workshop para l\u00edderes e trouxe um alerta:<\/p>\n<blockquote data-start=\"4151\" data-end=\"4239\">\n<p data-start=\"4153\" data-end=\"4239\"><strong data-start=\"4153\" data-end=\"4239\">\u201cOs l\u00edderes s\u00e3o o porta-voz da empresa. S\u00f3 que ningu\u00e9m est\u00e1 cuidando dos l\u00edderes.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"4241\" data-end=\"4257\">E ela tem raz\u00e3o.<\/p>\n<p data-start=\"4259\" data-end=\"4286\">Porque l\u00edderes sem preparo:<\/p>\n<ul data-start=\"4288\" data-end=\"4417\">\n<li data-start=\"4288\" data-end=\"4322\">\n<p data-start=\"4290\" data-end=\"4322\">n\u00e3o sabem lidar com conflitos,<\/p>\n<\/li>\n<li data-start=\"4323\" data-end=\"4343\">\n<p data-start=\"4325\" data-end=\"4343\">n\u00e3o sabem ouvir,<\/p>\n<\/li>\n<li data-start=\"4344\" data-end=\"4367\">\n<p data-start=\"4346\" data-end=\"4367\">n\u00e3o sabem orientar,<\/p>\n<\/li>\n<li data-start=\"4368\" data-end=\"4392\">\n<p data-start=\"4370\" data-end=\"4392\">n\u00e3o sabem comunicar,<\/p>\n<\/li>\n<li data-start=\"4393\" data-end=\"4417\">\n<p data-start=\"4395\" data-end=\"4417\">n\u00e3o conseguem engajar.<\/p>\n<\/li>\n<\/ul>\n<p data-start=\"4419\" data-end=\"4511\">Isso cria ambientes tensos, inseguros e desgastantes.<br data-start=\"4472\" data-end=\"4475\" \/>E ambientes assim expulsam talentos.<\/p>\n<p data-start=\"4513\" data-end=\"4593\">Por isso, treinamento n\u00e3o \u00e9 custo. Treinamento \u00e9 investimento.<br data-start=\"4575\" data-end=\"4578\" \/>Leila refor\u00e7ou:<\/p>\n<blockquote data-start=\"4595\" data-end=\"4668\">\n<p data-start=\"4597\" data-end=\"4668\"><strong data-start=\"4597\" data-end=\"4668\">\u201cPior do que treinar algu\u00e9m e ele sair, \u00e9 n\u00e3o treinar e ele ficar.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"4670\" data-end=\"4825\">E completou: muitos empres\u00e1rios tamb\u00e9m n\u00e3o foram preparados para liderar, escalar ou at\u00e9 conviver com novas gera\u00e7\u00f5es. A mudan\u00e7a gera dor, mas \u00e9 inevit\u00e1vel.<\/p>\n<hr data-start=\"4827\" data-end=\"4830\" \/>\n<h2 data-start=\"4832\" data-end=\"4915\"><strong data-start=\"4835\" data-end=\"4915\">Quatro gera\u00e7\u00f5es trabalhando juntas: o choque \u00e9 inevit\u00e1vel, mas administr\u00e1vel<\/strong><\/h2>\n<p data-start=\"4917\" data-end=\"5026\">Pela primeira vez, quatro gera\u00e7\u00f5es dividem o mesmo ambiente de trabalho.<br data-start=\"4989\" data-end=\"4992\" \/>E, naturalmente, surgem conflitos.<\/p>\n<p data-start=\"5028\" data-end=\"5168\">A gera\u00e7\u00e3o mais jovem quer prop\u00f3sito, comunica\u00e7\u00e3o e qualidade de vida.<br data-start=\"5097\" data-end=\"5100\" \/>Os mais experientes valorizam estabilidade, obedi\u00eancia e const\u00e2ncia.<\/p>\n<p data-start=\"5170\" data-end=\"5273\">Se o l\u00edder n\u00e3o entende essas diferen\u00e7as, o time se rompe.<br data-start=\"5227\" data-end=\"5230\" \/>E quando o time se rompe, o apag\u00e3o aumenta.<\/p>\n<hr data-start=\"5275\" data-end=\"5278\" \/>\n<h2 data-start=\"5280\" data-end=\"5327\"><strong data-start=\"5283\" data-end=\"5327\">O RH precisa deixar de ser \u201cDP ampliado\u201d<\/strong><\/h2>\n<p data-start=\"5329\" data-end=\"5396\">Ainda existe confus\u00e3o dentro de muitas empresas.<br data-start=\"5377\" data-end=\"5380\" \/>A Leila pontuou:<\/p>\n<blockquote data-start=\"5398\" data-end=\"5455\">\n<p data-start=\"5400\" data-end=\"5455\"><strong data-start=\"5400\" data-end=\"5455\">\u201cRH n\u00e3o \u00e9 folha de pagamento. RH cuida de pessoas.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"5457\" data-end=\"5471\">E isso inclui:<\/p>\n<ul data-start=\"5473\" data-end=\"5614\">\n<li data-start=\"5473\" data-end=\"5485\">\n<p data-start=\"5475\" data-end=\"5485\">acolher,<\/p>\n<\/li>\n<li data-start=\"5486\" data-end=\"5496\">\n<p data-start=\"5488\" data-end=\"5496\">ouvir,<\/p>\n<\/li>\n<li data-start=\"5497\" data-end=\"5510\">\n<p data-start=\"5499\" data-end=\"5510\">orientar,<\/p>\n<\/li>\n<li data-start=\"5511\" data-end=\"5540\">\n<p data-start=\"5513\" data-end=\"5540\">planejar desenvolvimento,<\/p>\n<\/li>\n<li data-start=\"5541\" data-end=\"5564\">\n<p data-start=\"5543\" data-end=\"5564\">estruturar cultura,<\/p>\n<\/li>\n<li data-start=\"5565\" data-end=\"5588\">\n<p data-start=\"5567\" data-end=\"5588\">garantir seguran\u00e7a,<\/p>\n<\/li>\n<li data-start=\"5589\" data-end=\"5614\">\n<p data-start=\"5591\" data-end=\"5614\">fortalecer comunica\u00e7\u00e3o.<\/p>\n<\/li>\n<\/ul>\n<p data-start=\"5616\" data-end=\"5706\">Quando o RH s\u00f3 processa documentos, a empresa perde sua capacidade de cuidar da sua gente.<\/p>\n<hr data-start=\"5708\" data-end=\"5711\" \/>\n<h2 data-start=\"5713\" data-end=\"5781\"><strong data-start=\"5716\" data-end=\"5781\">Chamado \u00e0 a\u00e7\u00e3o: o mercado mudou. O l\u00edder precisa mudar agora.<\/strong><\/h2>\n<p data-start=\"5783\" data-end=\"5842\">Chegamos ao final da entrevista com uma conclus\u00e3o conjunta:<\/p>\n<p data-start=\"5844\" data-end=\"5900\"><strong data-start=\"5844\" data-end=\"5900\">Se a empresa n\u00e3o mudar, as pessoas mudam de empresa.<\/strong><\/p>\n<p data-start=\"5902\" data-end=\"5926\">E elas j\u00e1 est\u00e3o mudando.<\/p>\n<p data-start=\"5928\" data-end=\"6068\">Hoje, profissionais preferem ganhar menos e preservar sa\u00fade.<br data-start=\"5988\" data-end=\"5991\" \/>Preferem prop\u00f3sito a sal\u00e1rio alto.<br data-start=\"6025\" data-end=\"6028\" \/>Preferem equil\u00edbrio a press\u00e3o constante.<\/p>\n<p data-start=\"6070\" data-end=\"6130\">Por isso, deixo aqui a reflex\u00e3o final que levei ao programa:<\/p>\n<p data-start=\"6132\" data-end=\"6215\"><strong data-start=\"6132\" data-end=\"6215\">\u201cAntes de publicar uma vaga, pergunte: o que estou oferecendo al\u00e9m do sal\u00e1rio?\u201d<\/strong><\/p>\n<p data-start=\"6217\" data-end=\"6244\">E refor\u00e7o a frase da Leila:<\/p>\n<blockquote data-start=\"6246\" data-end=\"6359\">\n<p data-start=\"6248\" data-end=\"6359\"><strong data-start=\"6248\" data-end=\"6359\">\u201cA empresa precisa querer pertencer ao colaborador tanto quanto quer que o colaborador perten\u00e7a \u00e0 empresa.\u201d<\/strong><\/p>\n<\/blockquote>\n<p data-start=\"6361\" data-end=\"6501\">Se voc\u00ea deseja enfrentar o apag\u00e3o de m\u00e3o de obra, comece pelo ambiente.<br data-start=\"6432\" data-end=\"6435\" \/>Comece pelas pessoas.<br data-start=\"6456\" data-end=\"6459\" \/>Comece pela lideran\u00e7a.<br data-start=\"6481\" data-end=\"6484\" \/>Comece pela NR-1.<\/p>\n<p data-start=\"6503\" data-end=\"6597\">Porque o futuro do trabalho j\u00e1 chegou.
